Spire was tasked by a top 10 ENR-ranked general contracting firm, to improve their operations and to strengthen and grow their business through improved staff development. Over half of their employees had been with them less than two years, presenting an opportunity to make some significant company cultural changes. The firm also realized that it needed to improve the perception of continuing education by offering more valuable skill-based training.

The Spire team began Phase 1 by performing an autopsy of the firm’s current structure and state of the organization. This review uncovered constraints that were believed to be hindering the company’s growth. Some of the limitations found across the organization included inconsistent job descriptions and unclear roles and proficiencies. Another area needing improvement centered around performance evaluations and providing more skill-based development practices. After this initial assessment, Spire realized the organization would benefit from a learning and development program to enable and support the firm’s planned and projected growth.

During Phase 2, Spire worked closely with the client to identify roles and responsibilities. Through this exercise the group realized that looking across the organization, there were places where roles overlapped and places where there were gaps. The team worked to identify key job responsibilities and outcomes by role. The group then defined the capabilities needed to execute these key roles and described a clear path into the next, more advanced, role. Consistent job descriptions and accompanying competencies were drafted. These competencies were leveraged to upgrade the learning curriculum. As a result of Spire’s efforts, this general contracting firm is now a learning organization with repeatable and sustainable systems to support and encourage higher individual and project performance.
